What Matters Most

A Proposed Change to Mid-Level management at Equity Residential

There is no argument I think that what matters most to our business is our residents. And what matters most to our residents is timely and accurate service from our facilities team. I submit that our organizations career paths and operations management are too heavily weighted to our office/sales/administrative teams and inadequate for our facilities personnel.

With project EPIC has come new definition of roles and responsibilities for many positions in the company. Property and Regional Managers no longer spend as much time focusing on financial aspects of the property operations. Instead the focus is on delivering excellent service to residents and managing administrative compliance. A typical EQR hierarchy places the responsibility for this of RM's, who rarely have any facilities background and refines that are spread far too thin to meaningfully impact the service end of each site they are responsible for.

By reducing the number of RM's and expanding the number of refines this imbalance could be corrected. Rather than 8 properties each RM could have 15-20 and serving along side the RM would be the additional refines. This creates a balanced leadership team with appropriate expertise in both the administrative, sales and facilities portions of our business.

A benefit of this change would be the creation of a career path for our maintenance personnel that is currently very limited.

If we have leadership weighted to what matters most for our residents then we will have results for our organization- and the financial rewards that come with.

I have been meaning to get my MM Idea to you so here it is :o)
The marketing department sent each property flyer holders. It was very misleading that they were to hold the floor plans. I have been to many of our properties since then and no one is using them. My idea for a way to put them to good use (as opposed to just "extra paper") would be for the Marketing Department to create a template (see attached) that each property could use to tailor it to them. The template displays all applicable fees and would replace an "information sheet" and also eliminate the need to write down all of that information for a prospect. This would allow for prospects to feel confident in what we were telling them that it is the same across the board, so to speak. An alternative to this would be for each property to submit their "fees" (app fee, Move in fee, pet policy etc.) Quarterly and then printed by the marketing department for each property. This would be easier on the properties but not be as flexible for the properties if something were to change.
The attached page shows all of the information a prospect may ask for at a glance. I think this would be helpful also when an unfamiliar or new associate is at the property; they will appear knowledgeable because the information is right in front of them. It is frustrating to go to a property and not know how much the application fee is because it varies by ~10 throughout the portfolio.

I wanted to submit a mastermind regarding the Leasing Commissions. I think that a lease commission pay should be determined by the actual sale amount itself. A base rate of 1% per lease sale and/or up to$100.00. For instance, If an employee leases an apt. for 12 mo. at the rate of $700.00, that commission would be $84.00, 1% of $8,400.00. Of course we need to have a limit for all of those apts. we are leasing for $1,000.00 or more :-) that's why there should be a limit of up to $100.00.

Unfortunately my car battery died from leaving the door and trunk open so much today unloading and loading for the RRT event. John was able to get a hold of Bill who gladly assisted my jump at Bellecourt.

Funny thing is I didn't realize that I needed to drive around for at least 30 minutes before turning off the vehicle. I drove around to the PAO and by the time I finished about an hour later the battery was dead again :(

But a great thought. We know that selling the company is at times an area we struggle in(not sure why:o). But, I had toured a couple of prospects 6-9 months ago(who ended up leasing an apartment and still lives at Kempton). Their goal was to own a home in the future and she said to me- you know this apartment is about $75 more than we wanted to spend on an apartment, but with the 20% that we are saving towards a house(The RWE credits), we're not REALLY paying $600 for this apartment, we are only spending $480 if you look at it as that $120(20%) is going in somewhat of a savings account for us to buy our very 1st home in a couple of years...........

To me, that was an awesome way to Sell the Company- and I didn't even do it!! A prospect did :o)

You can be assured that I use that illustration to sell the company(Rent with Equity Program) whenever I get the chance!!

Marissa Vickaryous was working at Tropical Tan as manager in WA for over two years and came to OR for school. She is highly experienced in customer service and is very excited to be in the prooerty management industry. A suggestion. Side slider windows have a partial open latch which is a small vertical bar in the window
assembly. On occasion the thumb screw is lost or broken off. A solution is to drill out broken screw and threads
and retap with a 8/32 nc tap and install a new galvinized or brass thumb screw.Our attempts to buy these from
glass repair places have been futile, but this is a cheap and easy alternative to buying an expensive window

I don’t know about everyone, but I know here at Brentwood Apartments I do the follow ups on all of our Maintenance work orders. Most of the time as a leasing consultant its hard to find the time to do a follow up with in 24 hours of the service request. BUT we make the time and get it done.
A lot of times, the resident asks, "do you know what they did"? Or what was wrong, or they say, I did not see that they were here. Not to mention, the handwriting is very hard to read.
There are times that the resident has called to say: It's been a few days, have not seen them nor seen a slip that they were here.
We put them on hold and radio maintenance to find out what is going on, they reply they needed to order a part and they left that on the slip. We get back on the phone with the resident and explain to them what they are doing, they are looking around and say, I found the slip, sorry did not see it on the counter, but could not read it. They then ask do they know when they will return to fix it? We get back on the radio and ask maintenance when they expect the part in and for the work order to be completed. (Granted this does not happen every time, but often)

Now, when I lived at the Cove at Fishers Landing, when I got my slips, they were very hard to read what they have done, although it was completed, it would have been nice to know what had been done and why it was broken (you might say)
There have been times that it took me over 2 days before I would see that they set it on the stair rail or on a table….

I think that with Equity, wanting to go above and beyond any other property and be the BEST, I have come up with something that will add that special touch to ALL of our service request.

Here is the idea that I think would add that special touch to everyone.

Once the service request has been completed, I think the person who did the service request should follow up with the resident the following business day before they start with other work orders.
This would not only give a personal touch to all of our residents but also they could explain to them what they did to fix it, and make sure that they ask that the resident complete the survey card. Or even let them know that they need to order a part, and give them a time/day when they will return to complete the service request.
We get calls all the time from residents that say that they have not heard back from the maintenance or they did not see the slip on the counter (I know that sometimes it took me a few days to find the slip when they came to my apartment)

If for some reason that maintenance was unable to reach the resident, they still could leave a detailed message as a follow up give to us to do another follow up with them.

Example:

6/19/06 5:30 p.m. H 101 calls in a work order that the screen door if off track and wont open and close properly and keeps falling off
6/20/06 Lynn gets the work order and goes to the apartment to fix the screen door. The resident was not home.
621/06 Lynn calls the resident to see how the screen door is working out for them. Resident says "Oh I did not know you came by, let me check it out….comes back and says it seems to be working ok…Lynn tells them what was wrong with the door and what he did to fix it. Lynn then asks them if they have completed the Maintenance survey card that he left on the counter with the work order. Resident says "oh, I forgot about it or that they did not see it, Lynn asks them if they wouldn’t mind taking just a few minutes to complete it and either drop it by the office to mail it out or they could drop it off in their out going mail.

What does this mean?
Not only did Lynn get to give the resident that extra touch of Excellency but also got the resident to complete the survey card and it adds that personal touch to all of our residents.

To my most excellent coworkers,

Having been at this property collectively for years now, I have seen many people come and go. While having a trained coworker leave sometimes is an inconvenience in the respect that they know what is going one, it presents an opportunity for those of us left behind. We have the chance to embrace our strengths and rely on each other for help in our weak areas. I have often shared that I had a "go to" coworker for my days off. Now the reason that this worked for us, is the fact that we both were efficient in our work. Files were processed and ready, apartments were walked, the details were taken care of. Now I don't say this to brag that I was a rock star leaser, more that we both were on the same page, there was a consistency-a standard if you will with which we did things. I did not have to worry about things while I was gone because I knew she did the right thing too. I would encourage all of us to work our hardest, and do the right thing. I know that I am thought to be obsessive about things like paperwork and files, but I truly believe if you make it a goal for yourself to have everything right and put together from the time you get an application your workload will feel so much easier. I have every confidence in this team. I know that if we all bring our "A" game and do what we have to do we can and will be successful. Henry Ford said " Coming together is a beginning; keeping together is progress; working together is success" and someone who I have no idea who they are but I liked what they had to say which was "Competition is a by-product of productive work, to its goal. A creative man is motivated by the desire to achieve, not by the desire to beat others." I believe that we are at the second step of keeping together moving towards working together on our way to success. I have seen you all come so far and am excited to see how far we can go. Where do you think we can go???

Hey there......so, I did the "Communication" what's your style exercise with my team today. I did it a little differently than it called for, but at the end our discussion I had them rate me(I left the room). I wanted to see if my impression of how I communicate is consistent with how my team sees me. It was very interesting. One of the things that really popped out at me was that for the most part, everyone percieves that I am on the "louder" side(when speaking), that I am not a very "touchy" person(meaning I don't physically touch people very often), that I have very good eye contact, and my pace is what they consider "rapid fire".

Food for thought......next week, I am going to give those who want to step up and have the same thing done an opportunity too. Interested to see who raises their hand and wants to be aware of what their peers are thinking of how they communicate.

After residing at LaSalle Apartments for over one year, I wanted to express how much I appreciate all the hard work our maintenance crew does each day to keep our complex looking attractive and neat. The plantings are well chosen and very pleasing to the eye.

Dave Brix is one employee I have noticed taking care of large and small landscape details that really makes the difference and maintains the beauty and harmony of the complex. He will be walking through the complex and notice a cigarette butt and pick it up immediately or stop his cart and pick up after one of the many pets that haveleft is deposit on the lawn. He was quick to trim a hanging branch so that it would not brush against the face of a resident. He is there to dry up a wet spot where someone might slip and fall and keeps our trash rooms tidy.

Dave never misses a chance to say a quick hello as you pass by. If you are driving, immediatley his hand goes up with a wave.

I know whenever I see Dave, he is hard at work making LaSalle the place we love. It is the little things your workers do that make us all feel at home while living at LaSalle. His work needs to be commended. Please let him know how much we appreciate him.

Portland OR- Shelli Burnham takes the MT challenge

Recently, my Maintenance Technician, Carlos, issued a challenge to work one full day in maintenance. Never being one to back down from a challenge I gladly accepted. On Friday June 16th, I worked as a maintenance technician for a day. During that day I helped maintenance turn a home, tear down two fences with a trusty reciprocating saw, did grounds, tested the chemicals in the pool and vacuumed the spa. Being one that loves to get my hands dirty… it was a blast!

Sometimes, to truly understand another point of view, you need to live it. It is so easy to tell somebody that you need something done, but stop and think of all the other things that may need to get done as well.

I asked my staff what they thought about the whole thing and this is what they had to say:

Jim – “Coming from a Maintenance Supervisor who has leased apartments, it was nice to see a manager get out and get dirty with the maintenance crew. It helps to be a more well rounded manager to see all aspects of property management.”

Carlos – “It was good! Even though I wasn’t here I saw the work that you guys did and it looked good.”

Ansley – “It was nice to see office staff come out and see what the maintenance does for once. It would be nice to see more office staff do the same thing.”

Christa – “I think that it is awesome that a manager can go out and work maintenance. No other manager that I know of would do that.”

Alisha – “Awesome that you would take the initiative to work other jobs.”

I would issue this challenge to other managers, assistant managers and leasing staff alike. Take the time to understand the other side. And maintenance staff, I challenge you to do the same. Work one day on the other side of the fence of your job, and see how important we all are to the property.

Are you passionate about Action Sales? Do you want to help spread the word? Do you believe that the Equity Action Selling way is the best way?

If you have answered yes to these questions, now is the time to raise your hand. We would like to take this opportunity to open the door to any associates who would like to be a part of this amazing journey. The following is a list of potential positions that we are trying to implement in order to help make a dent in the Equity Universe...... :o)

EAS Focus Group Facilitators- we currently have/need 5 associates to help in facilitating the focus groups for Equity Action Selling. Each facilitator is in charge of their own group(usually 2-3 properties) and will be responsible for ensuring monthly meetings are taking place and that our sales people are continuously excited and motivated about EAS.

EAS Mentorship’s- we would like to put in place 2-3 mentors that will be part of our new hire experience. These associates will have time set aside with each new associate in an effort to focus on Action Sales and ensure that they have the key elements prior to taking the 2 day course.

Please know that these positions require a lot of dedication and hard work- along with that, you will begin an amazing journey and learn more about EAS than you could ever imagine.......... :o)

Secret Shops for Maintenance Technicians/Supervisors

Problem Idea Addresses: Awarding Maintenance Techs appropriately. Given a way to rate MT's/Sup's as you would secret shop an LC, AM or PM.

Idea Description: Residents would be selected to participate in a secret shop program with MT's/Sup's. Residents would call a service request with No PTE, they would follow them through the process; from calling to set up an appt., actual work done in apt., was it left clean, did someone follow up, etc... They would then be scored similar to the way you score an LC.

Expected Results: Better way to evaluate MT's to make sure expectations are being met & as a tangible scoring matrix for awards and performance reviews.

It surely was an INSANELY GREAT Day!!! Maintenance Talent from as far away as Vancouver Washington Rallied at LaSalle's Bellacourt Training Center.

The Day began with Rosanna Thomas preparing a most famous breakfast chalk full of bacon, eggs and the most delectable pastries this side of the Cascades. Late comers paid the price of admission by missing out on that part of the menu. Rosanna, as usual, OUR Portland HATS are OFF to you! You truly do make a Dramatic Difference!

The days event was organized by the Portland Awards Committee. Formed in February and given the charge to bring energy, charisma and most of all recognition to our Field of Talent, they certainly set the bar.

Activities began with a form of "The Dating Game." Three of our finest MT's were quizzed by Wendy Allen on how well they knew their MS's. The Sup's were locked securely in a separate room only to be released and quizzed on the very same questions. The responses were hilarious and the event ended with Shaun Petote and John Sizemore walking away with McDonald's GC's! NICE!

To top the hour off a form of jeopardy was played using "Answers" from the MAPPS book. "Answers" were given and each of the pre-selected teams would bark out their self proclaimed team name as indication they knew the answer! It was comedy central, not to mention educational in nature. I have to admit I learned a thing or two!

To end Certificates of appreciation were handed out! (See the next 11 posts for the details)

All told it was a Banner Day for a truly DISRUPTIVE Group of stellar Talent! They are The Reason Portland Rocks!

Kempton Downs- We have many people in our industry that have the knowledge and skillset to step in and get the job done. However, when you encompass this with the integrity, sincerity, and honesty that Gideon Tkebuchava displays on a daily basis, he takes this role to new heights. After being with Equity for 5 years, and in the same field(maintenance), daily tasks can at times seem mundane. Regardless of whether the task at hand is trivial, challenging, or rewarding, he approaches it with a sincerity that lends truth to his overall character- that superior service is the essence of our business. He takes his role in being a superior servant to the next level on a daily basis. It's hard to pinpoint one experience or incident with Gideon that goes above and beyond- quite honestly, it's something that he does on a daily basis.

LaSalle- Character to me means looking deep inside one’s self and recognizing the things we need to change to become a better person, employee and example. After futile attempts to go against the grain Shaun Petote has really found himself. He has become a great employee. He has really stepped up and met all challenges he has been given by his immediate supervisor. He has questioned authority professionally and shared his ideas to the betterment of the team. He has found this success by listening and doing the right thing. He can be counted on my customers to go the extra mile, like taking out an elderly resident trash EVERY day (she now thinks it’s his job!). We enjoy having Shaun as part of our team.

Brentwood- Lynn Ballew is the employee that will always go the extra mile. For example he had to switch out a refrigerator the other day. The resident was not home. So he move all of their food from the old fridge to the new one. The resident was so grateful, that she called to let me know.
In the absence of the MS, Lynn has continued the scheduling of units, work orders and ordered all necessary items needed to keep the maintenance dept running smoothly.

CenterPointe- George Adams exemplifies "See the glass half full", his ability to always have a positive attitude is a real tribute to him as a person. He's also a great example to us all, by reminding us that a positive attitude is a must have in this business. Besides his wonderful attitude, George is a diligent worker and is constantly exceeding Equity's expectations. And if this weren't enough on his spare time he's rescuing little girls from peril at our tot lot. Everyone here at CenterPointe knows who George is, so it's not uncommon for you to see kids waive and residents greet him. That's our George.

Palladia- We would like to recognize Jason Welch, Maintenance Engineer. He covered the Maint. Engineer position while it was open and handling Maintenance Tech responsibilities at the same time. He was recently promoted into the Maint. Engineer position due to his quick response time, knowledge, responsibility but most of all we appreciate his PATIENCE AN POSITVIE ATTITUDE. Jason definitely knows how to "see the glass 1/2 full." He always exhibits an eagerness to learn and help others whenever needed!

The Cove @ Fisherslanding- Mykola (Nick) Vygivskyy is always willing to help out. He was given the task of working with and training a new employee. He has done a great job. There have been times when he has received phone calls on his day's off to answer a question and he always helps and never says "this is my day off don't call me". Nick is always eager to learn new tasks like doing Pre-walks or IBS's. Nick is acting Supervisor when the Maintenance Supervisor is not onsite.

In the Maintenance Supervisor was off property, Eric stepped up to assist with scheduling, ordering, and other tasks as needed.
